Psychological Safety in Practice

DESTRUCTION SPEED. Psychological safety takes months of consistent behaviour to build and approximately four seconds to destroy. Those four seconds might sound like: "That's a stupid question." Or: a sigh and an eye-roll when a junior employee challenges an assumption. Or: publicly reassigning a project the day after someone reported a mistake. Or: nothing at all -- silence where acknowledgment was expected, indifference where curiosity was needed. The theoretical architecture of psychological safety -- Edmondson's research, Clark's four stages, Google's Project Aristotle -- is documented in the frameworks category of this system. What follows is not the theory. It is the practice: the specific behaviours, phrases, and micro-decisions that determine whether a team believes it is safe to take interpersonal risks. Theory explains why safety matters. Practice determines whether it exists.


The Framework

What Psychological Safety Is Not

Two misconceptions corrode more safety initiatives than any deliberate act of hostility.

Misconception 1: Safety means niceness. Polite workplaces can be psychologically dangerous. When courtesy functions as a silencing mechanism -- when "being professional" means never expressing disagreement -- the team operates in a state of enforced pleasantness that suppresses the candour safety requires. Psychological safety is not the absence of discomfort. It is the presence of permission to be uncomfortable productively.

Misconception 2: Safety means comfort. Learning is uncomfortable. Admitting mistakes is uncomfortable. Pointing out that a senior leader's strategy has a flaw is uncomfortable. Psychological safety does not eliminate discomfort; it makes discomfort survivable. The question is not "does this feel easy?" but "will I be punished for being honest?"
