Inclusive Leadership
Five questions. Answer them honestly, right now, about your last thirty days of leadership:
- Whose name did you put forward for a stretch assignment -- and whose name never crossed your mind?
- Which voices spoke most in your last five meetings, and which were silent?
- When you last wrote a job description, did anyone outside your demographic review the language?
- At your most recent informal team event, who left early or did not attend -- and did you notice?
- When an employee's effort fell short, did your internal attribution differ depending on the person's gender, race, or background?
If any answer produces discomfort, the discomfort is the data. Inclusive leadership is not a posture one adopts during annual training and then shelves. It is a daily practice -- a set of observable behaviours repeated with enough consistency that they reshape the systems around the leader. The structural barriers facing women, people of colour, and other underrepresented groups are well documented elsewhere (see the companion skill on Sandberg's analysis in lean-in.md). This skill concerns itself with what a leader actually does about those barriers between Monday morning and Friday evening.
The Practice
Four Freedoms as a Daily Filter
Laura Morgan Roberts identifies four freedoms that inclusive leaders cultivate:
- Authenticity -- People can be who they are, not who they think the organisation wants them to be.
- Growth -- Everyone has equal access to learning, stretch assignments, and sponsorship.
- Respite -- People can occasionally fade into the background without being penalised for low visibility.
- Failure -- Mistakes are treated as learning events, not career-ending incidents.
These are not abstract values. They are testable. At the end of each week, a leader can ask: "Did my actions this week expand or contract each of these freedoms for every person on my team?"
