Lean In

Women hold approximately 10% of CEO positions at Fortune 500 companies and represent fewer than 30% of senior management roles globally -- figures that have improved with glacial slowness over three decades. Sheryl Sandberg's Lean In, published in 2013, ignited a fierce debate by arguing that external barriers, while real, tell only half the story. The other half involves internal barriers: the ways women hold themselves back through internalised doubt, risk aversion, and premature career accommodation. The framework remains polarising precisely because it operates on two fronts simultaneously -- challenging systemic inequality while demanding individual agency. For entrepreneurs building companies, this dual lens is not optional. The startups that outperform on gender diversity show 25% higher probability of above-average profitability (McKinsey, 2020). The question is not whether to care about this, but how to operationalise it.


The Framework

Sandberg's argument operates through a series of identified barriers -- some internal, some structural -- paired with specific prescriptions. The framework's strength lies not in any single recommendation but in the compound effect of addressing multiple barriers simultaneously.

Barrier 1: The Ambition Gap

The problem: Research consistently shows that success and likability are positively correlated for men and negatively correlated for women. Women who assert ambition face social penalties men do not. Over time, many women internalise this dynamic and moderate their ambitions pre-emptively.

The prescription: Sit at the table -- literally and figuratively. Take the seat at the conference table rather than the chair along the wall. Volunteer for high-visibility projects. Negotiate compensation with the same persistence expected of male counterparts. The evidence from negotiation research suggests that women who frame requests in communal terms ("this will help the team") face fewer likability penalties than those who frame them identically to men.
